| Technology-based firms drive economic and social development, yet rapid change, intense competition, remote work, and project-based collaboration may foster organizational loneliness, a distressing lack of meaningful workplace relationships. Although loneliness threatens mental health, the mechanisms underlying this effect and conditions that may buffer it remain insufficiently understood. Drawing on Conservation of Resources theory and the Job Demands–Resources model, this study tested a moderated-mediation model in which psychological capital mediates the relationship between organizational loneliness and mental health, while meaningful work moderates the direct path and the first-stage path (loneliness → psychological capital). A sample of 385 employees from technology firms in Iranian science and technology parks was recruited through multi-stage cluster sampling. Data were collected using the Organizational Loneliness Questionnaire, GHQ-28 (reverse-coded so that higher scores indicate better mental health), PCQ-24, and WAMI. Hypotheses were tested using Hayes’ PROCESS macro (Models 1, 4, and 8) with 5,000 bootstrap samples. Organizational loneliness negatively predicted mental health (β = −0.38, p < .001), while psychological capital partially mediated this relationship (indirect effect = −0.23, 95% CI [−0.31, −0.15]). Meaningful work moderated the direct path and conditional indirect effect (index of moderated mediation = 0.11, 95% CI [0.05, 0.18]), although the interaction effect was small (ΔR² = .03). These findings suggest that meaningful work may serve as a protective resource, reducing the harmful effects of loneliness and protecting psychological capital from depletion. | ||
