چکیده | ||
در دنیای پر از تحول امروزی و با توجه به رقابت فزاینده و نیازهای متغیر سازمانها، ضمن اینکه مبحث متعهد بودن کارکنان بیشتر از گذشته ضرورت پیداکرده است، حمایت سازمانی و قدردانیهایی که کارکنان از سوی سازمان احساس میکنند و همچنین اقداماتی که سازمان در اعتلای بهداشت روانی کارکنان به عمل میآورد، موردتوجه قرارگرفته است. ازاینرو پژوهش حاضر با هدف بررسی نقش حمایت سازمانی ادراکشده در تعهد سازمانی کارکنان شهرداری زاهدان با میانجیگری بهداشت روانی شکل گرفت. این پژوهش به لحاظ هدف کاربردی و از نظر ماهیت و روش، توصیفی - همبستگی بوده و با در نظر گرفتن تمامی افراد شاغل در شهرداری مرکزی زاهدان، مناطق سهگانه و سازمانهای وابسته بهعنوان جامعه آماری، انجام شد. به منظور تعیین حجم نمونه از روش نمونهگیری خوشهای – طبقهای استفاده شد و 324 نفر بهعنوان اعضای نمونه آماری انتخاب شدند. دادههای موردنیاز با استفاده از پرسشنامه حمایت سازمانی ادراکشده برگرفتهشده از پژوهش آلن و همکاران (2008) و پرسشنامه استاندارد تعهد سازمانی آلن و مایر (1991) جمعآوری گردید؛ بهداشت روانی نیز با استفاده از استاندارد 34000 تعالی منابع انسانی (قلی پور و اسماعیلی،1393) موردسنجش قرار گرفت. روایی پرسشنامهها با استفاده از روایی محتوا، مورد تأیید قرار گرفت و پایایی آنها نیز به کمک آلفای کرونباخ به دست آمد که برای پرسشنامه حمایت سازمانی ادراکشده 90/0، برای پرسشنامه بهداشت روانی 94/0 و برای پرسشنامه تعهد سازمانی 93/0 بود. تحلیل دادهها در محیط نرمافزاری SmartPLS 3 و با استفاده از روش الگویابی معادلات ساختاری انجامشد. نتایج نشانداد حمایت سازمانی ادراکشده از طریق بهداشت روانی در تعهد سازمانی کارکنان نقش دارد؛ همچنین حمایت سازمانی ادراکشده بیشترین نقش را در تعهد عاطفی و بعدازآن در تعهد هنجاری و تعهد مستمر کارکنان دارد. | ||
