چکیده | ||
در چنددههی گذشته رفتارهای انحرافی از جمله طفرهروی اجتماعی در کانون توجه محققین مطالعات سازمانی قرارگرفتهاست. طفرهروی سازمانی به تمایل فرد برای کاهش عامدانه تلاش ذهنی و جسمی خود در حین فعالیت اشاره دارد. نظر به اهمیت نقش این رفتارها در عملکرد سازمان، این تحقیق به بررسی دو متغیر سازمانی مؤثر بر آن در سطح بیمارستانهای دولتی اهواز میپردازد. جامعه آماری تحقیق شامل کارکنان درمانی به تعداد 822 نفر بودند که از بین آنها 265 نفر با روش نمونهگیری طبقهای به عنوان نمونه آماری انتخاب و اطلاعات موردنیاز با بهرهگیری از پرسشنامههای عدالت ادراکشده نیهوف و مورمان(1993)، مبادلهی رهبر-عضو لادن و مث لیدن(1998)، مبادلهی عضو-تیم سیرز(1989) و طفرهروی اجتماعی جورج(1992) در بازه زمانی زمستان 97 جمعآوری شدند. ضریب آلفای ترکیبی بدست آمده برای پرسشنامههای مذکور به ترتیب برابر با 876/0، 948/0، 939/0 و 925/0 بودند. دادهها با بهرهگیری از نرم افزارهای SPSS21 و Smart PLS2 تحلیل شدند. تحقیق نشانداد که روابط مبادلهای (رابطه رهبر-عضو و عضو-تیم) تاثیر معناداری بر ادراک از عدالت توزیعی و مراودهای و طفرهروی اجتماعی دارند. اما صرفاً عدالت توزیعی قادر است اثر رابطه رهبر-عضو بر طفرهروی اجتماعی را بطور معناداری میانجیگری کند. این امر نشان میدهد که اعضای درگیر روابط مبادلهای چنانچه احساس کنند از نظر مادی و اقتصادی کمتر منتفع شدهاند، بیش از سایر اعضاء مبادرت به طفرهروی خواهند نمود. | ||
