چکیده | ||
هدف این پژوهش شناسایی علل ترک خدمت کارکنان شرکتهای دانشبنیان ایرانی در حوزه جبران خدمات و ارائه راهکارهایی سازنده جهت کاهش میزان ترک خدمت این دسته از کارکنان است. روششناسی پژوهش حاضر ترکیبی است. جامعه آماری شامل 220 نیروی دانشی سازمانهای دانشبنیان دانشگاه صنعتی شریف بودند که سازمان خود را ترک کرده بودند. حجم نمونه در بخش کمی مشتمل بر ۱۳۸ نفر بود که به روش نمونهگیری تصادفی انتخاب شدند. حجم نمونه در بخش کیفی مشتمل بر 30 نفر بود که به روش گلوله برفی انتخاب شدند. گردآوری دادهها در بخش کمی از طریق پرسشنامه و در بخش کیفی از طریق مصاحبه انجام شد. جهت تجزیه و تحلیل دادهها در بخش کمی از آزمون تی و فریدمن و در بخش کیفی از روش تحلیل تم استفاده شد. نتایج تحقیق نشان میدهد که تمامی مؤلفههای ۱۸ گانه جبران خدمات؛ پایینتر از حد متوسط و در زمرهی علل اصلی ترک خدمت نیروهای دانشی هستند. در نهایت راهکارهایی برای بهبود وضعیت جبران خدمات که منجر به رفع مسئله ترک خدمت نیروهای دانشی شود در هفت دسته فرایندی، انسانی، مالی، فرهنگی، فناورانه، ساختاری و قانونی-سیاسی پیشنهاد شدند. نتایج پژوهش حاضر میتواند به بهبود سیاستهای جبران خدمات به منظور حفظ نیروهای کلیدی در سازمانهای دانش بنیان کمک شایانی نماید. | ||
